论文对知识型新员工信息寻找行为对其组织社会化的差异化影响进行了理论分析,并利用结构方程模型方法对理论假设进行了实证检验。研究结果发现不同信息寻找行为对企业知识型新员工组织社会化影响路径不同。公开询问信息有利于知识型新员工工作胜任、人际融洽和文化融合;观察寻找信息有利于知识型新员工工作胜任和文化融合,对人际融洽的正向影响则不显著。从而证明了知识型新员工组织社会化是一个主动学习和调试的过程。
The dissertation makes a theoretical analysis of the effect of information seeking behavior of new knowledge workers on the socialization of their organizations, and empirically tests the theoretical hypotheses by using structural equation modeling. The results show that different information seeking behaviors have different pathways to the socialization of new knowledge organization of employees. Public inquiry information is conducive to knowledgeable new employees working competence, interpersonal harmony and cultural integration; looking for information is conducive to knowledgeable new employees working competence and cultural integration, the positive impact on interpersonal harmony is not significant. It proves that the socialization of knowledge-based new employee organization is a process of active learning and debugging.
