组织认同研究需要关注认同主体因素。主观幸福感是一种主观的、相对稳定的、整体性的认知评价和情感体验,影响着员工对组织的认同。工作嵌入提供了主观幸福感的作用情境。本研究以长三角制造企业的296名新生代农民工为研究对象,开展了问卷调查,并通过结构方程建模的方法验证了主观幸福感对组织认同的作用机制。结果显示:(1)主观幸福感正向影响组织认同;(2)这一影响是通过工作嵌入的完全中介作用实现的。最后,讨论了本研究的理论与实践意义,并指出未来研究方向。
Organizational identification research needs to focus on the identity of the main factors. Subjective well-being is a subjective, relatively stable, integrated cognitive evaluation and emotional experience, affecting the staff’s approval of the organization. Job embedding provides the context of subjective well-being. In this study, 296 new-generation migrant workers in the manufacturing enterprises of the Yangtze River Delta were selected as the research subjects. Questionnaires were carried out and the mechanism of subjective well-being on organizational identity was verified through the structural equation modeling. The results show that: (1) Subjective well-being positively affects organizational identity; (2) This effect is achieved through complete mediation of job embedding. Finally, it discusses the theoretical and practical significance of this study and points out the future research direction.
