工作场所包容感:概念、前因与作用机制

工作场所包容感是员工在工作场所中感知被接纳的程度,它对员工的工作态度和绩效表现有着重要影响.采用文献综述方法,聚焦包容感概念、测量、前因以及后效模型等相关结论,得出现有文献进展,建立工作场所包容感整体研究模型.由文献梳理可知,工作过程视角和需求视角是包容感概念及测量的基础,个体因素和情境因素共同影响包容感的形成.包容感通过满足员工的归属需求和独特需求进一步影响其态度和行为.未来研究需要探讨中国情境下工作场所包容感的构念、文化因素对作用机制的影响,以及中国多样性背景员工包容感状况;分析工作场所包容感与情境包容性的关系;厘清包容感潜在的负面效应.
